    We completed our excavation project with Green Infrastructure Partners at 4800 Yonge Street in Toronto. The dig was complex because the TTC service tunnel bisected the site, making for delicate work in tight spaces.     As a leader, managing performance is probably the top duty on your list. When you hear "managing performance," what comes to your mind? I imagine many people think of disciplining or letting go of underperformers. In the era of labor shortage, that is a much less effective tool. What is less talked about is motivating the people to perform. As part of the psychology of motivation, I am learning more and more about the importance of having an "internal locus of control".     EllisDon engaged workers and improved labor productivity by 8% with Crewscope. EllisDon Industrial was awarded the site service contract for the Capital Line LRT in Edmonton. Underground water pipes needed to be relocated to give the rail tracks the right of way. Crewscope was invited to pilot the program with this crew in March 2023, and work was completed in December 2023. ✅ Crews demonstrated 100% forecast accuracy for every target. ✅ Improved labor productivity by ~8% and saved 846 hours. At a $100 fully burdened labor rate, this represents $84,600 in cost savings ✅ Issued $8,530 rewards, and the crew redeemed in Crewscope for gift cards. ✅ Leadership reported improved retention and morale. ✅ Program ROI: 10x Site Leadership said: “It works well. There is strong buy-in from the field. They like seeing the target. It improves focus. The crew is thinking about production now, whereas before, the attitude was, ‘Whatever happens is fine.’” THE PRODUCTIVITY UNLOCK 💡Workers are thinking about production hours rather than just punching the clock. The crew took the initiative to follow up on supply delivery to avoid delays. 💡Social pressure to perform and not sit idle. For example, the Bobcat operator left the cab to find jobs around the site. Before Crewscope, the operator would sit and wait in the cab.

    How do you keep your sub-contractors on schedule? This question sparked a lively debate at the Proptech Collective Toronto event earlier this week. One common perspective suggests the solution lies in tight contracts with penalty clauses to hold trades accountable. But my experience paints a different picture of the Developer/GC <-> Sub-trade relationship. The reality is that responsibilities are often so intertwined that pinpointing the source of delays, rework, and budget overruns becomes a complex challenge. Consider a real-life scenario: *Shared Resources*: Cranes are a shared resource. A GC might promise crane availability to one trade, but if another trade faces delivery delays, the entire schedule is disrupted, leading to blame games. *Unrealistic Expectations*: Trades often plan for the best case—ignoring potential disruptions like weather, flu outbreaks, or production defects. When these incidents inevitably occur, they cascade delays across multiple trades. *Outdated Information*: Inaccurate or outdated drawings can lead to onsite fixes, further delaying the project. Post-project, this often leads to a finger-pointing war. Parties argue over penalty clauses and change orders, negotiating settlements while costs and delays spiral. An interesting observation from this dynamic: 👉 Workers benefit from increased hours on the job. 👉 Trades profit from additional charges on change orders. 👉 Construction managers may earn more managing these change orders. 👉 Ultimately, the job owner—and often the taxpayer on infrastructure projects—ends up bearing the brunt. Alternatively, in residential developments, this can force prices up, exacerbating affordability issues. It's clear that while contractual penalties aim to enforce discipline, they don't prevent the underlying issues. Perhaps it’s time to rethink how we manage these relationships and project expectations from the ground up. #construction #projectdelays
